Ep. 8 - Making the Offer: How to Seal the Deal with Your Ideal Hire

This is an exciting moment. You've finally found that incredible candidate you're excited to bring onto your team. Now let's seal the deal with your ideal hire.

A great candidate won't stay on the market forever. If you've found someone who fits your spa's culture and meets your skill expectations, you need to move fast. But remember, we're not doing this recklessly.

I'll show you how to confidently make an offer that your ideal hire wants while ensuring it's still profitable for your business.

When to Make the Offer (Don't Rush It, But Don't Overthink It)

It's really tempting to hire too quickly because you're desperate or really excited. I was always hiring too quickly because I was SO excited. And that's just as bad as hiring out of desperation.

But don't drag the process out and lose a great candidate either. The goal is to find the right balance between confidence and efficiency.

Know they're the right choice by asking yourself:

  • Did they meet at least 80% of the criteria you're looking for? (There's a saying: "80% done by someone else is 100% okay with me.")

  • Do they align with your spa culture and values?

  • Are they coachable and open to feedback?

Red flag: If you're feeling hesitant and making excuses about why someone might work, or seeing clear reasons why they won't work, they're probably not the right fit.

If they check most of your boxes and you can see them growing with your team, it's time to make that offer.

How to Make an Irresistible Offer

1. Competitive Pay (Balance It With Profitability)

Your offer has to be competitive enough to attract top talent, but it also has to be sustainable for your business.

How to set pay the right way:

  • Research your local job market rates for estheticians

  • Factor in experience and specialties (lash artist, microblader, etc.)

  • Decide between hourly, commission, or a hybrid model

I'll tell you what I recommend to all my coaching clients: hire hourly. There are many reasons why I recommend that, but you'll avoid so many problems by hiring hourly. And it actually benefits the esthetician just as much.

Avoid underpaying because you're afraid of the overhead. That'll cost you top talent. The right hire will bring in more revenue than they cost.

2. Other Benefits That Really Matter (Flexibility, Education, Culture)

Pay is important, but it's not the only factor. People don't just choose a job based on salary. They want quality of life.

If you can't pay top dollar yet, you can still attract great candidates with valuable perks.

What makes an offer more attractive:

  • Flexibility: Offer set schedules or work-life balancing options. I don't think I've ever denied someone time off (well, maybe once at the very beginning, and I later apologized).

  • Ongoing Education: Provide trainings and mentorships. I pay for license renewals and CEUs for my team.

  • Culture: Create a positive, drama-free work environment. We always address things that are going on and don't let things fester.

Most estheticians want to work somewhere they feel valued, supported, and given opportunities to grow.

A real example: I have an esthetician who's starting a body care line. Recently I asked her to help me with some products while I'm on maternity leave. I saw her eyes light up. She got excited and picked up on everything right away.

I know this can sound intimidating to owners who are like, "You're giving her access to your private label skincare line?" Yes. When you're open, transparent, and human, you actually end up having a much better relationship and they want to stay longer.

If you hear your esthetician is interested in event planning, maybe put them in charge of a peel party or open house. Support them, make them feel valued, and give them opportunities to grow.

3. Show a Clear Path for Growth

The best hires aren't just thinking about today. They're thinking long-term.

How to show growth opportunities:

  • Offer tiered pay increases based on performance

  • Provide leadership or training opportunities over time

  • Have clear expectations for how they can move up in your spa

People commit to places where they see a future for themselves. Make sure they know you're investing in their success, not just filling a spot on your team.
